So think about that, okay? Because every time we see something below standard and say, “Eh, I’ll deal with it later,” you just gave it [00:01:00] permission to stay. I coach an NFL- linebacker, we’ll call him that, I know he’s listening. He learned this at the highest level. We were talking about the little things, recovery, preparation, film, nutrition, the stuff nobody posts about.
And I challenged him. I said, “Stop asking whether you’re talented enough. You’re in the fricking NFL, man. We already know you’re talented. The question is, what are you allowing? Because that one missed recovery session becomes two. Being five minutes late becomes normal. Cutting one rep short becomes acceptable, and eventually what you tolerate, it becomes who you are.”
And squad, this isn’t just in sports. It’s your business, your relationships, your health, your team. Great leaders don’t need to scream about standards all day. They live them, and when something falls below that standard, they address it quickly, clearly, and without drama. So here’s your challenge today, squad.
Look around your life and ask yourself one uncomfortable question. What am I walking past that I know is beneath my standard? Then handle it, because what you tolerate today becomes your culture tomorrow. That’s the Knowledge Nugget this week. And talked about leadership and high standards. How many times have you hired somebody to work on your home and [00:02:00] thought, “Whatever happened to showing up on time, doing what you said you’d do, and actually taking pride in your work?”
My four guests today decided instead of complaining about it, they were going to build companies around bringing those standards back. Got my guy, Daniel Ware, Steve Carswell, Tyler Carswell, Dustin Collins, all the partners in the, the talent, we’ll say, behind Oakmont Landscapes and Oakmont Pest Control here in South Florida.
Businesses built on accountability, relationships, and doing the job right. Daniel brings the sales, operations, business development firepower while brother Steve and Tyler, which Steve is a United States Marine, awesome kick-butt guy. He asked me a bunch of hard questions, so I know he’s a hard guy. Their father’s successful landscaping business, and also Dustin is the WDO, the wood-destroying organisms, and he handles that part of the company.
Steve, again, he’s a United States Marine, serving Iraq, Afghanistan, bringing that discipline, standard, and excellent back home. Tyler developed his expertise in agronomy and pest control, becoming their certified pest operator, and together these three are building a [00:03:00] reputation around a simple promise.

Steve Carswell: What’s up, guys? How you doing?
Coach Fergie: I love this. And Squad is… And you know me, like I do a little bit of real estate brokering around the area, and getting good customer service from especially landscaping and pest control is something that’s very rare around here.
It’s a sunny place for shady people, down here. Yeah. Not being from here, I found that out real quick. But you g- you three kinda come from different lanes. Operations, sales, military service, economy, pest control. Before we talk business, what do you believe you bring to the partnership that makes this stick and makes this work?
Daniel Ware: So I went to the University of Florida. I studied sales and economics, and started doing insurance out of college. Really wasn’t for me. Had good times with that. Yeah. I was out in Birmingham, Alabama, and yeah. Nice. Girlfriend at the time, she became my wife. We moved back down here where she’s from.
Started working in commercial landscaping.
Coach Fergie: Right on, man.
Daniel Ware: Started doing sales there, took over territory on the East [00:04:00] Coast. Moved down here, and that slowly developed into from a sales role to operations manager to regional operational manager with Steve, and then we had the opportunity to start up the pest control company, and what we found is over the years a lot of companies are moving into the space, the service space, especially private equity companies, publicly traded companies.
Yep. And the mom and pops are getting taken up left and right by- Yeah … these private equity companies, and they’re losing the standard that you spoke about, and I love that. The standard is what you set, what are you willing to walk past?
And big on that. We’re big on the safety and the compliance.
But what we found is there’s a vacuum in the market. There is a group of older generation people who are accustomed to the standard that is set from the prior generation, and they are phasing out of the service-based industry. And everything’s going to AI and automation, and the customers- You
Coach Fergie: guys are giving that human touch to it,
Daniel Ware: right?
Yeah, we’re giving the human touch to it. Yeah. I was texting customers last night at 11:00 PM- Wow … coordinating this morning, coordinating next week. You were texting
Steve Carswell: at midnight.
Daniel Ware: I was texting at midnight. That’s what
Steve Carswell: I said, last night.
Daniel Ware: Yeah. So there, there’s just there’s a need for- Old school customer service- [00:05:00] Yeah
I’ll call it, where, people want to see you, they wanna hear you, they wanna feel you. They want your honest opinion. They want you to be proactive. And people just aren’t getting that, and if you can say something and then follow up and do that- … you’ll build people, you’ll earn people’s trust.
Love it. And once you earn their trust, don’t lose it, right?
Coach Fergie: You just follow up on your word, man.
Daniel Ware: The-
Coach Fergie: Right? And Steve, hey, you served as United States Marine in Afghanistan. What standards from the Corps still shows up in how you lead? I see you lead these three guys here, man. They, when you talk everybody just zones out on big Steve, right?
So what shows up in how you lead people today, and especially when nobody’s watching?
Steve Carswell: I look back on my time in the Marine Corps. Obviously leadership stands out, right? Taking care of the men. For me, the men are the most important part of it, right? Because at the end of the day, four guys sitting here.
Four guys aren’t servicing all of Palm Beach County. We’re not servicing Boca, right? We have guys from all walks, all backgrounds coming in, and they bust their tail. Yeah. That’s it. They’re not in the AC, all right. They’re out there grinding every single day.
Coach Fergie: Love
Steve Carswell: it. And, when these men come back to the shop, they need to know that, hey, there’s a group of guys here that [00:06:00] genuinely care about their wellbeing and care about them.
Make sure they’re paid well, make sure their family’s well. Take them on trips, take them on vacations, take them on fishing. And when you’re out in the field it’s leading from the front, okay? It’s not, “Hey guys, go pick up that palm frond. Go dig that hole.” It’s, “No. Hey guys, let’s grab a few shovels together and let’s go over and do this.”
Yeah. “Let’s get this done.”
Coach Fergie: All right? Or they see you picking up the palm frond, right? They see it, and they see that,
Steve Carswell: they follow that. They don’t need me to tell them to do it. They look at me and, “Hey, your boss is doing it. Let’s go do it.”
Coach Fergie: Love it.
Steve Carswell: Men respond to that. Leading from the front, I think, is the most important thing I learned from the Marine Corps.
Taking care of your men, doing what you say.
Coach Fergie: Love it. Yeah. Just coming through. So pest operator, you bring the agronomy, which is a word that I’m not really that familiar with. Agronomics,
Daniel Ware: yeah.
Coach Fergie: Side of the partnership. How much of your job is actually diagnosing the root of a problem instead of simply just treating what somebody can see?
Tyler Carswell: I’d say 50/50. It’s 50%, definitely.
Coach Fergie: Okay. And so what do you feel then that, the South Florida, where yards grow like crazy, especially this week, and bugs seem to have their own zip code it seems like. They’re huge down here, right? So what’s something homeowners are constantly getting [00:07:00] wrong about taking care of their property?
Daniel Ware: Homeowners will see an issue, for example, grubs which are in the soil,
Tyler Carswell: or chinch bug are really popular this time of year.
Daniel Ware: And they’ll see it from a hard surface, pavers, asphalt sidewalk, and it looks like the grass is not getting enough water.
The grass starts to die out. The grubs are eating the root system of the St.
Augustine and, or any other turf, and it looks like not enough water. So they turn the irrigation up. With all this rain we’re having, that allows that insect to thrive. So what
Coach Fergie: they- What do those insects do?
Dustin Collins: Basically destroy lawns. You have a variety of different insects that are gonna attack your landscape, your lawns chinch bugs, grubs- Sod webworms
sod webworms Amazing … the list goes on and on. And if you don’t treat it, then you’re gonna have this terrible looking property, and in turn you’re gonna have to replace your sod, which is just more money.
Coach Fergie: Sure.
Dustin Collins: If you don’t treat the bugs, then you’re gonna have to keep replacing your sod.
So it’s just never-ending process. So you have to have some sort of program, be on some sort of program if you want your property to look nice.
Coach Fergie: Love it.
Dustin Collins: Yeah.
Coach Fergie: Love it. You guys have that program where you guys come out- Oh, yeah, absolutely … monthly or-
Dustin Collins: Absolutely …
Coach Fergie: whatever’s gonna be needed?
Dustin Collins: Dustin, you wanna dive into that a little? For [00:08:00] just month- kind of program-wise,
Tyler Carswell: we f- we actually have cater to different services, but we have between monthly, bi-monthly, and quarterly services.
Coach Fergie: Gotcha. So Dustin, what should they be looking for in their lawn to maybe see if there’s an issue going on?
Tyler Carswell: So for grub activity, too, you s- you will start to notice some spotty spots inside the lawn, and another key point is gonna be spongy turf.
Coach Fergie: And it’s that when there’s spongy turf, that means you’re just losing- Once you’re
Tyler Carswell: stepping on that, that grass, and you start to feel it’s just very spongy-
Coach Fergie: Right
Tyler Carswell: you definitely have signs of grub activity.
Coach Fergie: Gotcha, gotcha. And, all four of you guys can whoever feels the most comfortable weighing in on this one, partnerships, they sound great, right? Until money, pressure, employees, major decisions enter the game. When if you guys ever have a, a growth, I w- don’t wanna call it disagreement, but there’s a challenge, how do you determine that you…
‘Cause you guys are really good, man. I vetted you guys out. You guys have five stars across the board. Squad, five stars for this kind of company out there, especially in South Florida, is absolutely amazing.
Steve Carswell: Five stars.
Coach Fergie: So- Let’s get it, man. Let’s get it, right? What is it, like, when you guys have a challenge of growth or what, how do you guys [00:09:00] work through it?
Steve Carswell: Okay, so there’s plenty of that obviously. In partnership, and we actually started initially with four partners, right? The re- myself, Tyler, Daniel are the owners of Oakmont. Dustin is the CEO of the pest control company, right? So we actually started with a fourth owner. It was extremely difficult at the beginning, especially when, hey, there’s a lot of work, there’s not a lot of…
We don’t have money to hire a lot of guys. We gotta get out and we gotta do all the work. Everyone comes back at the end of the day exhausted, tired, angry. A customer’s disappointed. Or a customer’s upset and we have to go back out at 7:00 PM. Tempers flare, right? But everyone here kinda has their own lane and what they’re in charge of, right?
Right on. So when Daniel wants to scale back or save money on this and buy a, a, a used vehicle, right? I’ll tend to say, “No, we need to buy brand new. It needs to look perfect and we need to look and be the part right away, even if it costs us, it hurts us a little bit, right?” And Daniel will push back no, we can’t,” and eventually I’ll get frustrated and angry- … about it enough to where he’ll, he’ll be like, “All right. Clearly this means a lot to him.” Sure. “We need to move forward.” And then the same thing with Daniel, right? We deal with things with the software and the program, stuff that he’s the master of.
And [00:10:00] he’s the expert in. And I’m like, “No, we don’t need that. We don’t have to do that.” And he, he’ll get his level of frustration, right? And you can feel it. When you work with the guys long enough and the partnership is strong, you can feel it and you can know, “Hey, he’s pushing back at this level.
We need to do it,” right? And you make your concessions, right? You have to accept it. You have to accept concessions in a partnership.
Coach Fergie: Love
Steve Carswell: it. You’re not, it’s not just you. It’s not just your family. It’s their family too. It’s their life. And we had a fourth partner, and the truth is being the industry that it is, how difficult it is and how cash poor you are in those first few years.
Coach Fergie: Yeah.
Steve Carswell: He came to us and said, “Guys I’m not accustomed to this. I was in the real estate world prior.” He made tons of money. Sure. He was making 4 or 500K a year. Life is good. Now he’s making 50K a year, and his wife’s like, “Hey, what are we doing?”
Coach Fergie: What are we doing?
Steve Carswell: And he’s like, “Guys, I need a buyout.” And we had to buy him out, part of the
Coach Fergie: partnership. But you guys come together- You work through it … and have the mind. Sounds like you lead a lot within the company, but it, but you guys kinda come together as, as a team. That’s what…
And how many years we’ve been going now, guys?
Steve Carswell: So five years, four years, four or five.
Coach Fergie: Yeah. Four or five. Once you make it past that two-year mark, it’s-
Daniel Ware: Kinda just turns into a

Daniel Ware: and all turns-
Coach Fergie: Yeah.
Steve Carswell: Okay. So just give us a little background. Myself and Tyler, we were born in this industry, right?
Our fathers got a big landscape company, pest control company on [00:11:00] Palm Beach Island. We were young kids dragging trash on Palm Beach Islands on the, most elitist homes in the country. Our father worked us hard, right? There were no breaks. If you had a water break, you’re walking to the pile while you’re drinking the water.
You want a lunch break? You’re eating your sandwich on the walk back to the next pile of trash. Love that. Yeah. Our dad made us work hard because, he dealt with everything we’re dealing with now.

And squad, I’m back here with Oakmont. You got some landscaping, you got some pest control here, and I just gotta tell you the reviews that I’ve checked out online I’m finding a pattern.
One customer says, “You’re always on time and extremely professional.” Another says, “There’s a huge difference after just one visit.” Another wrote, “These guys don’t miss.” So what do you guys take from… Five-star reviews are great, right? But they also raise expectations, like big time. And again, the athletes that I coach in college into the major league baseball or football or UFC or whatnot, they have those expectations that come with it.
So how do you build a culture where the kind of five-star service isn’t something that you guys and your employees turn on when the boss is around or when you guys are around, right? Because I had a long talk with you on the phone the other day about, how much you love your squad that, that’s out there doing the work.
What’s the standard within the company?
Steve Carswell: The reason we got those five-star reviews is because the men in this room are in the field every [00:15:00] day-

Steve Carswell: On those properties servicing, whether we have to jump on the lawnmower, we have to jump on the trimmers, we have to spray the lawns. We’ve been out there from day one doing it, right?
With our men. Our men see it. We go home just as dirty, just as sweaty, just as filthy, right? So w- when it’s lunchtime where other companies may have a hour-long lunch because the boss isn’t around. The boss was there. Boss had his lunch, 30 minutes, “All right, boys, we’re back up and working.” And you do that year after year, day after day, month after month with these guys, and eventually it’s ingrained in them.
So when you leave and you take off, it’s just normal everyday work for them. It’s not even… They don’t even realize there’s a standard anymore. It’s just how they work.
Coach Fergie: Sure.
Steve Carswell: And-
Coach Fergie: Love
Steve Carswell: it … the way you notice it and when you notice it the most is when you hire a new guy. You bring a new guy on, you put him out with that team, and you send him, and he’ll come back like, “Yeah, man, these guys work hard, harder than the last company I was with.”
It’s just ’cause it’s all they know. It’s all they… they’ve had companies before, but they’ve been doing it so long now at this pace with us for so long that it’s just their standard. So to me, that’s how you build it. You can’t- Yeah … you can preach it in the morning all you want, that’s great, but you gotta go out and do it every day.
And they have to see it, and they have to feel it. They have to [00:16:00] look at you and be like, “Damn, the boss works harder than we do.”
They have to see that. That’s how you create the standard. Now- Yeah … the five-star reviews, sure. Now it creates pressure, but i- it’s not a concern or a fear of mine.
Coach Fergie: Good.
Steve Carswell: Because these boys know it. Yeah. These boys have done it, and I’ll be out there with them continuing it.
Maybe we won’t always get five stars, but we’re gonna get four.
Coach Fergie: Yeah. I don’t see you guys with a… If you guys have this stripped down I’m blessed to have a team that works for me, and it’s…
They see me doing stuff- … that, they have no problem doing, or they, at least they say they have no problem doing. Sure. Sure. They kinda come through, right? But, I’m gonna give this one to Tyler. All right? So you grew up watching your pops, build a successful landscaping business, which Steve alluded to a little bit earlier.
Let- what’s something you watched your dad do with customers years ago in that generation that- You might have to rethink now. Sorry to put you on the spot, but, things that you might have leveled up from the old one, from the-
Dustin Collins: From watching my father?
Coach Fergie: Yeah.
Dustin Collins: Just answering the phone when that phone rings, answering it. If they need something done, if they n- he needs to be out on that property at 7:00, he’s driving there at 7:00 at night, 7:00 PM to go talk to them about an issue, whatever it [00:17:00] is. I will say my dad always told me “Tyler, when you get that phone call, you better answer it.”
Sure. It, there is no “I’ll call them back.” Obviously if you’re doing something. But answer the phone call, see what the problem is. Communication. So I would say that would be it.
Coach Fergie: Open line
Dustin Collins: communication. Yeah, open line communication. Don’t be, make sure you answer that phone and then-
Coach Fergie: Anything you guys do differently than when Pops was running it?
Dustin Collins: Differently than pops. Steve’s gonna
Coach Fergie: answer too.
Dustin Collins: Differently for me not much.
Coach Fergie: Okay.
Dustin Collins: Dad pretty much ingrained a, “Hey, this, when you’re at this property,” and like Steve said, we worked on Palm Beach Island, you had to perform the top service.
So that’s what we brought over to our company, and that’s all we know, is do the best job, do the better, do a better job than the other guy will. And I think that is really what’s w- ingrained in me, is just work really hard- Love it … and do a fantastic job.
Beautiful. And that’s all I know.
Coach Fergie: That’s an awesome trait to pass down- … too, if you guys have kids too, to pass on. Steve, y-
Dustin Collins: yeah.
Coach Fergie: Because honestly, I being 54 years old, my generation behind me I’m okay with, but the generation behind that, I’m a little bit freaked out about what’s going on with the country and stuff like that.
[00:18:00] A- and Dustin, so let’s talk a little WDO here, right? With realtors. I’ve been a licensed agent for 26 years. All the time, especially VA loans, you have to bring in a WDO, right? Sure, yeah. And Squad WDO is basically termite inspection. That’s another short way of saying, but there’s other organisms.
So what do you, how is your communication, or how do you train your people to have communication with agents that are out there with educating them and not getting them freaked out about, “Oh my gosh, I’m gonna lose the commission”?
Tyler Carswell: Okay. So currently right now I’m the only one who’s actually talking to the agents right now.
Coach Fergie: Roger that.
Tyler Carswell: I try not to freak them out. I just give them key points on what we’re looking for out there. It’s not to freak out. We’re trying to take care of the homeowner.
Coach Fergie: Sure.
Tyler Carswell: You know what I’m
Coach Fergie: saying? Absolutely, man.
Tyler Carswell: It’s not about freaking out and losing your commission. They’re gonna end up having to get that termite service taken care of- because they’re not trying to pass it off to the next homeowner, right?
So I just educate them on it. Explain to them what you’re looking for. The best thing to do if you find active termites, liquid treat. Go ahead and do a treat, treat around the house.
Coach Fergie: Okay.
Tyler Carswell: It might cost a little bit of money, but the return once you sell that house, they’re gonna be taken care of for what?
5 to 10 years on that treatment.
There’s no need to stress on it. It’s just educate [00:19:00] that customer on what they have going on.
Coach Fergie: Educate us on this tents, when we see a house tented.
What’s going on?
Tyler Carswell: So for tenting, tenting typically is usually because they’ve got dry wood, which is another WDO organism- Okay
inside the house that that a liquid treat does not take care of. So tenting is just because they found dry wood termite activity inside the home. Roger that. Which is why they’re tenting the home.
Coach Fergie: Okay. And what’s going on during the tenting process? ‘Cause a lot of people are like, “Why is this tent that’s sitting around this home and stuff?”
Daniel Ware: So for the fumigation, basically you put your house in a tent and the WDO, you wanna get basically the product into every crevice of the house. So the dry wood termites are gonna be in the walls, in the attic, in the trusses in there. So in order to get a 100% kill, you have to fumigate your house.
You have to pack everything up. There’s a list that is sent out to you. “Hey, you need to get your food out of the house, any products here.” You don’t have to get your clothes out per se. Some people will move their clothes out and things like that. Sure. There’s a whole checklist that you have to follow to get everything out of the house.
Then the tent goes down. It fumigates the entire thing. I’ve had a few friends that have done this. Once you go back into the house, you need to wipe everything down, clean it up, especially if you have [00:20:00] kids, animals, dogs- Sure … and those things. And it gives you 100% kill. So there’s no way to 100% get rid of dry wood termites-
Coach Fergie: Right
Daniel Ware: Without fumigating. There is spot treatments. There’s no-tent treatments now, where you can go in- Oh, wow. Okay … and you can identify the location of where the termite activity is. There’s a lot of things. So if you see termite activity, wings around the windows, or frass, it’s almost looks like sawdust being pushed out of an area especially in your cabinets and things like that.
If you see that don’t just vacuum it up. Don’t just clean it up. That might be signs of termites. Okay. So whenever you go to find it, you wanna find the entry and the exit holes, and that’s what- Gotcha … the frass is being pushed out. It looks just like sawdust. You can find it in your cabinets.
Sure. And once you see that, most people’s first reaction is to clean it up, and then they realize that they have termites. That’s where we need to find it. Because we need to go in there, and we need to drill into that spot and inject the, And good … the term- the termiticide, the termite treatment, and yeah.
Tyler Carswell: Termiticide,
Daniel Ware: huh? Termicide, yeah.
Tyler Carswell: That’s awesome.
Daniel Ware: I did say that correct, right? Yeah. Yeah. Yeah. Look at that. These are big words here. So you wanna treat that area, and you can spot treat, so you don’t have to tent your entire house. You don’t have to fumigate. You don’t have to displace your life for a couple days.
Sure. Your neighbors don’t have to [00:21:00] see that you have termites. There’s actually a link to the University of Florida IFAS page where you can see where termite activity is reported. Okay. And so you can see if there’s termites in your neighborhood, termites at your neighbor’s house down the street. Is that a site

There’s a couple of different varieties of them, and there’s different identifiers, and I can send you that information too.
